As the Strategic Workforce Planning Senior Consultant, you will lead the development and execution of association-wide, forward-looking talent strategies that directly enable USAA's business objectives. The Work Ahead

  • Strategic Workforce Planning & Business Alignment. Design and implement near- and long-term workforce strategies aligned with association goals and transformation initiatives. Develop integrated workforce plans that articulate strategic, tactical, and financial goals, dependencies, and scenarios.

  • Workforce Analytics & Data-Driven Decision Making. Leverage advanced analytics and predictive modeling to identify emerging workforce trends and risks. Translate complex data into actionable insights for senior leadership, enabling proactive talent decisions.

  • Workforce Optimization & Technology Integration. Build blended staffing models that incorporate human, AI, and automated resources to meet evolving workload demands. Partner with IT and operations to align workforce capabilities with digital transformation initiatives.

  • Cross-Functional Collaboration & Influence. Collaborate with HR, Technology, Finance, Operations, and other key stakeholders to align workforce planning with association strategy. Serve as a strategic advisor to senior leaders, influencing decisions through data and workforce insights.

  • Integration & Risk Mitigation. Integrate workforce planning with association functions including HR, CFO, CRE, Risk, and Association Planning and drive adoption of practices and process. Ensure planning processes operate within established risk, compliance, and performance thresholds.

  • Consultation & Co-Creation . Act as an internal consultant to business leaders, co-creating workforce strategies that support business growth and agility.Facilitate strategic planning workshops and capability assessments.

  • Capability Development . Build organizational workforce planning capability by training HRBPs and business leaders on tools, frameworks, and best practices.Promote a culture of proactive talent planning and continuous improvement.

What you'll do:

  • Creates and implements strategic workforce plans that are fully integrated with business objectives, ensuring clear communication of strategic, tactical, and financial goals, dependencies, and potential risks.

  • Leverages analytics and predictive modeling to forecast future workforce needs, skill gaps, and potential talent shortages, creating real-time dashboards and reports.

  • Identifies and analyzes emerging trends in the labor market, technology, and industry to anticipate their impact on the organization's workforce, communicating actionable insights to senior leaders.

  • Develops blended staffing models that effectively blend human, AI, and automated resources to maximize efficiency, reduce costs, and improve employee engagement, piloting and implementing new models as needed.

  • Builds and maintains strong relationships with key stakeholders across HR, Technology, Finance, and Operations, actively participating in strategic planning discussions and providing expert guidance.

  • Translates data and analysis into compelling narratives that influence decision-making at all levels, providing proactive support and guidance to HR business partners and other stakeholders.

  • Collaborates with HR, Finance, CREWs, Risk, and other association functions to ensure that strategic workforce plans are aligned with their strategies and goals.

  • Develops and maintains processes to monitor strategic workforce plan performance against metrics, ensuring compliance with laws, regulations, and company policies.

  • Acts as an internal consultant to business leaders, co-creating tailored workforce strategies to support business growth and agility, and facilitating strategic planning workshops.

  • Serves as a mentor and coach to HR business partners and other stakeholders, sharing expertise in strategic workforce planning and promoting a culture of proactive talent planning.

What you have:

  • Bachelor's degree in Finance, Business or Human Resources or related discipline; OR 4 years of related experience (in addition to the minimum years of experience required) may be substituted in lieu of degree.

  • 6 or more years of relevant Workforce Planning & Forecasting or HR Metrics experience or 2+ years relevant workforce planning, forecasting, of HR metrics experience and 4+ years business support analytics experience in financial services.

  • Experience developing long range (1 year +) workforce planning and forecasts.

  • Strong acumen to identify future talent/skill needs based on business strategy.

  • Highly proficient critical thinking, analysis, business planning, communication and forecasting skills.

  • Familiarity with call center and sales workforce dynamics.

Compensation range: The salary range for this position is: $93,770- $179,240 .

**The opportunity**
This is a role inside multifaceted center of excellence, which is instrumental to the execution of our strategic roadmap and is setting up to build and accelerate two core capabilities: Strategic Workforce Planning and People Analytics.
As the Strategic Workforce Planning & Analytics Lead (SWP & A) you are a vital partner and consultant within the global organization. You will be responsible for driving workforce planning and reporting processes to ensure that client units have the appropriate size, shape, talent, skills, and capabilities to meet both current and future business needs.
**How you'll spend your day**
+ Co-develop and implement global workforce planning processes, systems, best practices and frameworks
+ Integrate workforce planning processes with the organization's broader strategic and financial objectives
+ Analyze the current workforce to identify skills, capabilities, competencies, and potential gaps
+ Forecast workforce demand considering business growth, emerging skill needs, and market trends
+ Bring external perspectives on talent and skills to enhance workforce plans and talent supply strategies
+ Drive insights to HR and business leaders through Controlling and People Analytics activities across the business units and in alignment with the strategy
+ Apply predictive analytics to workforce data to anticipate risks (e.g., turnover, skill gaps) and create proactive talent plans
+ Develop contingency plans for unforeseen workforce challenges
+ Ensure compliance with data privacy and regulatory standards (e.g., GDPR, HIPAA where applicable)
+ Partner with Talent Acquisition, Learning & Development, Finance, and IT to align workforce plans with hiring, training, and budget strategies
**Your experience and qualifications**
+ Education in business administration, economics, human resources or similar
+ HR leadership experience, with a focus on strategy, workforce planning, and analytics
+ Proven track record of driving organizational change and implementing data-driven HR practices
+ Strong expertise in workforce planning, headcount and cost of labor budgeting and forecasting, and predictive analytics
+ Demonstrated ability to contribute to financial planning processes from a SWP&A perspective and align initiatives with Long-Range Planning (LRP) and Annual Operating Plan (AOP) objectives
+ Advanced experience with HR management systems (e.g. SAP SuccessFactors), SAP BI, visualization tools (e.g. Tableau or Power BI), Workforce planning systems (Anaplan, Visier etc) controlling tools (e.g. HFM) as well as MS Office
+ Ability to translate data insights into actionable workforce strategies and stories
+ Strong understanding of data governance standards and practices
+ Possess extensive change management experience, particularly in managing large-scale, fast-paced projects, both independently and guiding others
+ Ability to operate at both a strategic and operational level within a complex matrix organization and manage diverse stakeholder relationships
+ Oral and written fluency in English

The total compensation may also include restricted stock units and discretionary awards, depending on the position offered. Details of participation in these benefit plans will be provided if an employee receives an offer of employment.  
**Compensation**
The annual starting salary for this position is between $150,640 - 197,715 annually. Factors which may affect starting salary within this range and level of role may include geography/market, skills, education, experience and other qualifications of the successful candidate.
